3 questions every team member is secretly asking

3 Questions

Think about the best team you’ve ever been part of.

Not the one who had a compelling strategy. Or the one that had massages and fruit bowls.

The best.

Picture their faces. What do you feel?

I’ve asked this question to thousands of people in live presentations, and 95% give me the same three answers:

  1. We cared about each other.
    2. We had each other’s back.
    3. We encouraged each other.

Not “we had clear KPIs.”

Not “our meetings were efficient.”

Not “we hit our quarterly targets.”

Care. Safety. Growth.

And here’s what’s remarkable: teams that genuinely embody these three qualities don’t just feel good—they perform at extraordinary levels.

Because these three statements answer the three fundamental questions every team member is asking (but rarely says out loud):

  • Do I belong here?
  • Am I safe to be myself and take risks?
  • Are we growing together towards something meaningful?

When the answer to all three is “yes,” people and teams become unstoppable.

This is what crew care is really about.

It’s not team-building exercises or pizza Fridays.

It’s deliberately creating environments where:

People feel valued and included (belonging)
People can be vulnerable without fear (psychological safety)
People are pursuing something bigger together (shared growth)

The evidence is compelling: the number one predictor of long-term wellbeing isn’t money, status, or achievement.

It’s having a few caring and supportive relationships at work.

We accept this truth in our personal lives.

But at work? We treat it like a nice-to-have.

It’s not.

There’s a quote often (mis)attributed to Theodore Roosevelt: “People don’t care how much you know, until they know how much you care.”

And while Roosevelt may not have said it, the truth stands.

Here’s the difference between self-care and crew care:

Self-care helps individuals build resilience to cope with stress (what researchers call “secondary prevention”).

Crew care addresses the root causes of stress in how teams function together (“primary prevention”).

One helps people survive the workplace.

The other transforms the workplace itself.

Most organisations focus on self-care.

Resilience training. Meditation apps. Mental health days.

All valuable.

But incomplete.

Because you can’t resilience-train your way out of a toxic team culture.

You can’t mindfulness-app your way out of a psychologically unsafe environment.

The real work is at the team level.

Creating spaces where people don’t just endure work—they thrive in it.

Where “we cared about each other” isn’t a memory from years ago.

It’s this week. This team. Right now.

So, here’s the question:

If someone on your team was asked, “What makes this team great?”—would they say those three things?

Do they feel they belong?

Are they safe to take risks?

Are you growing towards something meaningful together?

If the answer is anything less than “yes,” you have work to do.

Not performance management work.

Care work.

What made your best team different?
